Group Finance Leadership Team Coaching – Group Finance Function, M&G Investments
The CFO was preparing to launch a transformation programme of the Finance function that would require significant team cohesion and visible coordination from his leadership team. To ensure the success of this initiative, he needed his leadership team to adopt a ‘one team’ mindset, improve trust, address silo behaviour, and align around mutual priorities and commitments.
Approach: Short interviews with all team members helped identify the challenges blocking the team from behaving as a unit and surfaced tangible ideas for addressing these. These conversations also revealed the strong personal values each leader wanted to bring to the transformation process and uncovered a shared motivation of genuine care towards their people. During a series of facilitated offsites, I worked with these shared values to create a foundation on which the team could positively connect with one another and from which they could build a change programme with a clear people focus. I worked with the team to strengthen their capacity to listen to conflicting viewpoints and work through tensions, and as the team became more confident, trust and a positive team culture emerged, enabling them to lead their people through a challenging period in a more united and empathetic manner. I met with the team throughout the transformation, helping them focus and plan their activities to positively engage with their people, support them through change, and respond to feedback. This extra level of support helped them embed the ‘one team’ mindset and build on their new team foundations.
Impact: The team stepped up, becoming mutually accountable for leading the change with cohesion and clarity. Stress levels were positively managed as the team became more proficient in handling conflict and tension, releasing capacity to lead with empathy through a challenging period. This enabled them to deliver the benefits of the transformation and positively motivate the readiness of their people to support and adopt the change.
“Cara’s empathetic approach and ability to really listen enabled her to establish deep levels of trust with each member of the senior leadership group. This trust, combined with thoughtfully planned and facilitated offsites, led to a transformation in terms of how the leadership team behaved and operated within a remarkably short space of time and ultimately provided the foundations for a successful change programme. We would not have achieved what we did without Cara’s input and support and it was a pleasure to work with her.”
